Classes de comportamentos constituintes da classe geral "supervisionar comportamentos apresentados por funcionários em organizações" propostas e sistematizadas em graus de abrangência

Resumo: A supervisão é uma função executada por membros de uma organização, constituída por comportamentos apresentados por alguns de seus membros (os supervisores ou trabalhadores em outros cargos que exercem tal função). A apresentação desses comportamentos auxilia na produção dos resultados que constituem o objetivo da organização, garantindo que os funcionários apresentem o desempenho esperado, mantendo também condições adequadas de segurança, saúde e bem-estar para todos os membros do departamento. Dada a relevância da supervisão para as organizações, pesquisas que aumentem a clareza acerca do que constitui essa função podem contribuir para o aumento da probabilidade de que ela seja realizada adequadamente nas organizações. Sendo assim, o objetivo deste estudo foi propor classes de comportamentos constituintes da classe geral "supervisionar comportamentos apresentados por funcionários em organizações" e sistematizá-las em graus de abrangência. Para propor e sistematizar essas classes de comportamentos, foram utilizadas como fonte de informação partes do primeiro capítulo do livro "Supervisão: Conceitos e capacitação", de Samuel L. Certo (versão mais recente em português, publicada em 2009), além das seções denominadas "Objetivos de Aprendizado", localizadas no início de cada capítulo. Nessas fontes de informação, foram identificados nomes de possíveis classes de comportamentos a serem apresentados pelo supervisor. Esses nomes foram avaliados e, quando necessário, aperfeiçoados, de forma a se referirem efetivamente a comportamentos apresentados pelo supervisor nas organizações. As classes de comportamentos foram, então, sistematizadas, de acordo com seis categorias de graus de abrangência: 1) Delimitação do que precisa ser feito; 2) Procedimentos para fazer algo; 3) Conhecimento sobre a maneira de fazer algo; 4) Situações ou ocasiões para fazer algo; 5) Conhecimento sobre instrumentos e recursos e 6) Razões para fazer (ou deixar de fazer) algo. Foram propostas e sistematizadas ao todo 680 classes de comportamentos, distribuídas em sete classes gerais: "Preparar-se para o cargo em que desempenhará a função de supervisor", "Planejar aspectos necessários para a realização das atividades do departamento", "Organizar aspectos necessários para a realização das atividades do departamento", "Selecionar funcionários para realizar atividades do departamento", "Liderar funcionários", "Controlar processos do departamento" e "Administrar mudanças". As classes de comportamentos propostas e sistematizas possibilitaram maior clareza acerca do que constitui a classe geral "supervisionar comportamentos apresentados por funcionários em organizações". Mesmo que outros procedimentos (como a decomposição dessas classes de comportamentos) possam ser realizados para aumentar ainda mais a visibilidade acerca dessa classe, as classes propostas e sistematizadas por meio desta pesquisa podem contribuir para a realização de novas pesquisas acerca da supervisão e de outros níveis de gestão nas organizações, além de auxiliar em processos como a seleção, o treinamento e a avaliação do desempenho de supervisores, de modo a aumentar a probabilidade de que eles sejam capazes de realizar sua função, produzindo benefícios tanto para a organização como para seus membros. Abstract: Supervision is a function performed by members of an organization, consisting of behaviors exhibited by some of its members (supervisors or workers in other positions who exercise that function). The presentation of these behaviors helps produce the results that constitute the organization's objective, ensuring that employees present the expected performance while also maintaining adequate safety, health, and well-being conditions for all department members. Given the relevance of supervision to organizations, research that increases clarity about what constitutes this function can increase the likelihood of performing it adequately in organizations. Thus, this study proposed classes of behaviors that make up the general class "supervise behaviors presented by employees in organizations" and systematize them in degrees of coverage. Parts of the first chapter of the book "Supervision: concepts and skillbuilding", by Samuel L. Certo (latest version in Portuguese, published in 2009) were used as a source of information to propose and systematize these classes of behavior, in addition to the sections entitled "Learning Objectives", located at the beginning of each chapter. In these sources of information, names of possible classes of behavior to be presented by the supervisor were identified. These names were evaluated and, when necessary, improved to refer to behaviors presented by the supervisor in organizations effectively. The classes of behavior were then systematized, according to six categories of degrees of coverage: 1) Delimitation of what needs to be done; 2) Procedures for doing something; 3) Knowledge of how to do something; 4) Situations or occasions to do something; 5) Knowledge about tools and resources and 6) Reasons for doing (or not doing) something. A total of 680 classes of behavior were proposed and systematized, distributed into seven general classes: "Prepare for the position in which you will play the role of supervisor", "Plan necessary aspects to carry out the activities of the department", "Organize necessary aspects for performing department activities", "Select employees to perform department activities", "Lead employees", "Control department processes" and "Manage changes". The proposed and systematized classes of behaviors allowed greater clarity about what constitutes the general class "supervising behaviors presented by employees in organizations". Even if other procedures (such as the decomposition of these classes of behavior) can be performed to further increase the visibility of this class, the classes proposed and systematized through this research can contribute to the realization of new research on supervision and other levels of management in organizations. Moreover, the results assist in processes such as the selection, training, and performance evaluation of supervisors to increase the probability that they will be able to perform their function, producing benefits for both the organization and its members.
