Organização, poder e controle social
Resumo
Resumo: O presente trabalho investiga as formas de controle social sobre as relações de trabalho, focando cinco controles em especial: físico, burocrático, democrático, por resultados e por vínculos libidinais. Cada controle foi analisado sob a perspectiva de quatro instâncias de análise psicossociológicas nas organizações estudadas na França (Universidade de Paris VII) por Enriquez (1992): mítica, social-histórica, organizacional e grupal. Por sua vez, a inter-relação entre as formas de controle social e as instâncias de análise culminou na ampliação de uma matriz teórico-metodologica concebida por Faria (2002), que orientou a formulação dos indicadores desenvolvidos nesta pesquisa. Sendo assim, caracteriza-se como um estudo de caso, tomando como referência uma indústria automobilística multinacional da região metropolitana de Curitiba. Os dados coletados por meio de entrevista, questionário e observação não-participante evidenciam a existência de formas de controle que tendem a mostrar uma exploração e repressão exercida pela empresa sobre os funcionários. Foi possível ressaltar certas contradições administrativas que suscitam diversos conflitos que se manifestam nas relações de trabalho. Esses conflitos e essas contradições afetam as construções imaginárias de sucesso dos funcionários. Verifica-se a presença da banalização da injustiça social, assim como a fragmentação do trabalho e a desqualificação dos membros, tornando visível uma ruptura dos vínculos libidinais do sujeito em relação à empresa. Portanto, os dados não mostram um ambiente democrático, mas uma atmosfera de liberdade fortemente controlada. Essas questões perpassam um ambiente burocrático caracterizado por restrições, poucas mudanças e centralização de processos. Os resultados aqui apresentados auxiliam os indivíduos e as organizações a compreenderem as contradições presentes nas relações de trabalho: os conflitos e crises ambientais, e a partir deles é possível buscar a qualificação dos dirigentes e dos trabalhadores para enfrentar o ambiente globalizado. Abstract: The present research analyses 5 types of social control that can be encountered in working relations inside industry: physical control, bureaucratic control, democratic control, in function of results and in function of affective bonds. Analyses were done from the point of view of instances related to industrial organization: mythical instance, social-historical instance, organization and group developed in France (Paris VII, Enriquez, E. 1992). Methodological choice, considered sufficiently adequate for the research aims proposed, fell on the case study of a car multinational situated in the metropolitan area of Curitiba, in the state of Paraná, in Brazil. For analysis a theoretical matrix developed in Brazil (University of Paraná, Faria, J.H. 2002) was chosen and firstly applied in Brazil by the present research. Data, collected through questionnaires and non-participating observation, evidenced the existence of forms of repressive control on employees by employers of the car multinational. Administrative contradictions, generated from conflicts during working relations were observed. These conflicts and contradictions strongly influenced mental representations and imaginary constructs for success or failure of the employees. It was observed, at last, the trivialization of social injustice, work fragmenting and lack of credibility shown towards the management. This ensemble of events led to affective rupture from industry by the employees: they loved the firm at the entrance and gradually loved the firm less ending up with firm leave. Data, therefore, does not show a democratic firm environment, but an atmosphere of strongly controlled freedom. Work environment is therefore very bureaucratic, clearly restrictive, showing very little flexibility with centralization of strategic and productive processes. Main contribution of the present research consists in the clearness given by the indicators in order to permit awareness for understanding unequivocally contradictions, conflicts and environmental crises present in the work relations of the analyzed industry. By departing from these indicators it will be possible to gather elements for finding innovative solutions for enhancing quality in the firm.s management and in the relationship with employees having both, management and employees, the common aim of facing with success and good strategies the present scenario of global economy.
